Abstract: In this dissertation, I argue that higher levels of work engagement may not necessarily be beneficial but might sometimes be harmful. Specifically, I propose that being excessively or uniformly highly engaged at work may harm employees’ well-being and impair their overall task performance. I further argue that a usually undesired yet commonly occurring mental state, mind wandering, may help prevent the excessive consumption of physical and psychological resources associated with excessive engagement and thus may reduce the potential costs of excessive or chronic engagement. I conduct an experience sampling study among 170 full-time employees for a period of 5 consecutive workdays. The examination of hypotheses is presented and the results are discussed. Through this dissertation, I aim to provide fresher and broader perspectives on work engagement and mind wandering, and thus to contribute to both researchers’ and practitioners’ deeper and better understandings of these two psychological states in the workplace.
